... בנוגע להמצב בביהכ"נ שלו והפלוגתא שבין הקשישים והצעירים, הנה מתפקידו של רב ומרא דאתרא להיות על-מפלגתי, והיינו שהנהגתו תהי' באופן כזה שהוא נמצא ממעל להם ובמילא תפקידו לתווך ביניהם ולהביא שלום. וכללות הסדר בזה - כי הפרטים תלוים במהות האנשים תכונת נפשם וכו' - אשר להקשישים צריך לתת ענינים של כבוד ולספק מחסורם בעיני לימוד וכה"ג, והצעירים צריכים לנצל את כחותיהם בענינים הדורשים מרץ ופעולה במעשה, ובמילא שייך להם המשרות הקשורות בזה, ודאי הדבר אשר לפעמים צריך לתת מחלק אחד להשני, היינו מענינים של כבוד גם להצעירים וענינים של פעולה גם להקשישים, אבל אין זה אלא מיעוט, ואופני ההבאה אל הפועל, הנה מהראוי הוא שירבה רעים על העקשנים משני הצדדים שהם ירככו את העקשנות שלהם, ובמילא יהי' יותר נקל אח"כ להביא הדבר לידי גמר טוב, והשי"ת יברך את עמו ואת קהלתו בכלל זה בשלום ויהי' השלום כלי מחזיק ברכה בכל הענינים.

... Regarding the situation in his synagogue and the disagreement between the elders and the youth: it is the role of a Rav and mara d'asra to be above factions—that is, his conduct should be such that he stands above them, and therefore his task is to mediate between them and bring peace. The general order in this—since details depend on the nature of the people, their character traits, etc.—is that elders should be given matters of honor and their needs met regarding study and similar things; while the youth should use their strengths in areas requiring energy and action in practice, so positions connected to these are appropriate for them. Certainly, at times it is necessary to give from one group to the other—that is, matters of honor also to the youth and matters of action also to the elders—but this is only a minority. As for how to implement this: it is proper to increase friends among the stubborn ones on both sides so they will soften their stubbornness; thus it will be easier afterward to bring things to a good conclusion. May Hashem bless His people and his congregation—including this one—with peace, and may peace be a vessel that holds blessing in all matters.
